Very simple to manage and edit themes...
There is a large theme pack available for free that includes lots of themes. look for FARM THemes on the WPMU site.
Many of the themes allow editing on the individual blog level - not extensive editing but enough to customize. You choose a pic upload and crop using the cropper to pick a horizontal portion of the pic that fits the banner. Then they allow you to customize the color of the words. Anubus, Glorius Day and Seashor are three easy ones. (instead of a pic you can choose a jpg created in photoshop if you want something more)
If you really want to customize just pick a wpmu theme close to what you want edit it and save with a new name and load into the theme folder.
For example take Glorius Day - change the colors, etc... then save it ask Glorius Day New Colors, then choose it.
One caveat - you have to go into the theme admin panel and activate each theme you want to make available to your blogs by checking yes
